Practice and technique both on both partner's parts (so to speak). And a bit of a change in attitude and expectation. Seriously, I cannot recommend Morin's Anal Pleasure & Health enough if you were actually interested in learning to do it right and enjoyably.

It (anal sex) is incredibly intimate and sensual with another woman ... men are mostly too eager or perhaps too egocentric to make the mental transition to a place were giving pleasure exceeds the instant gratification of receiving ... and that can be a pain in the butt.
